I had an interesting conversation with a prospect this week. They got in touch with me via my brilliant website, oh yeah, and wanted to talk about a senior team member that wasn’t performing. I asked the MD to tell me a little bit more about what’s going on, and as they started explaining the situation, my Spidey Sense started tingling. I started asking the MD a few questions, like, “Does this person have a clear understanding of what’s expected of them?” And the MD said, “Yes, of course they do.” And I said, “Okay, great. So does that mean they have an up-to-date and relevant job scorecard or job description?” And the answer was no. “What about some KPIs and objectives? Do they have clear performance measures?” No. “Okay, well what about one-to-ones? Do you have formal one-to-ones where you have an opportunity to exchange feedback, to coach this person through their challenges?” And the answer was no.

My thinking at this stage was, I don’t think it’s your team member that needs coaching and support. I think it is you that needs the coaching and support. It’s really easy to pin everything on your team members if things aren’t going well; it’s down to them. And the purpose of this video is really for you to look in the mirror when things aren’t going the way that you would like them to. If team members aren’t performing, it is your responsibility to make sure that you are clear with them as to what they need to achieve, how it will be measured, and to give them the space and the coaching to help them work through the challenges that they will inevitably face in their roles. Often, coaches like me are used as some sort of plaster to solve sticky employee challenges, but the reality is, as an MD, you have to learn how to coach, and you need the tools that I mentioned if you’re going to get the best out of your people and have a brilliant team.

So, think about your team members. Where do you need to step up to help them step up?
